Impact of Performance Appraisal on Employee Commitment in the Nigerian Public Sector

This study investigated the impact of performance appraisal on employee commitment in the Nigerian public sector, using selected ministries, departments, and agencies as case studies. A survey of 350 civil servants was conducted through a structured questionnaire. The findings showed that the fairness, clarity, and feedback associated with performance appraisal significantly influenced employees' affective and continuance commitment. A moderate but statistically significant relationship was established between appraisal practices and organisational commitment. However, subjectivity, infrequent appraisal, and poor linkage between appraisal outcomes and rewards were identified as shortcomings. The study recommends transparent appraisal criteria, regular feedback, and the integration of appraisal results into promotion and reward decisions.
